In this study, the relationships between organizational characteristics, organizational commitment and organizational performance were examined. 269 employees in 82 hotels located in three brazilian capitais were interviewed. The research used an instrument with 28 itens to mesure the organizational commitment. Occupation hotel rates and three sets oforganizational characteristics variables: organizational structure; human resource systems; and organizational philosophy and values. Using factor analysis, confirmatory factor analysis and reliability analysls six organizational commitment dimensions were validated. By way of structural equations modeling a model of causal relations between organizational characteristics, latent dimensions of commitment and organizational performance was established. The conclusion shows that an organizational characteristics variables set influence latent dimensions of commitment, that, consequently, influence positively hotel performance
